1、西北工業(yè)大學(xué)碩士論文摘要薪酬體系應(yīng)該以企業(yè)的經(jīng)營戰(zhàn)略為出發(fā)點(diǎn),在支撐企業(yè)經(jīng)營戰(zhàn)略的前提下,實(shí)現(xiàn)對(duì)員工的有效激勵(lì)。目前我國有90%的企業(yè)的薪酬體系是基于操作和流程運(yùn)轉(zhuǎn)的,與企業(yè)的經(jīng)營戰(zhàn)略嚴(yán)重脫節(jié),缺乏戰(zhàn)略規(guī)劃和全面性管理。從企業(yè)的戰(zhàn)略角度出發(fā)來構(gòu)建薪酬體系,是企業(yè)薪酬管理發(fā)展的必然趨勢(shì)。本文在研究企業(yè)薪酬理論的基礎(chǔ)上,從企業(yè)經(jīng)營戰(zhàn)略的高度來思考企業(yè)的薪酬問題,構(gòu)建了戰(zhàn)略性薪酬體系。首先,本文通過分析戰(zhàn)略性薪酬體系與傳統(tǒng)薪酬體系的區(qū)別,確定了戰(zhàn)略性薪酬體系的研究重點(diǎn),同時(shí)深入研究了企業(yè)經(jīng)營戰(zhàn)略和薪酬體系的關(guān)系,提出了企業(yè)經(jīng)營戰(zhàn)略驅(qū)動(dòng)薪酬戰(zhàn)略,進(jìn)而決定企業(yè)薪酬體系的研究思路。其次
2、,本文運(yùn)用系統(tǒng)化、結(jié)構(gòu)化的方法構(gòu)建了戰(zhàn)略性薪酬體系,將薪酬體系的內(nèi)容分為戰(zhàn)略層面、執(zhí)行層面和技術(shù)層面三大部分,將薪酬體系的構(gòu)建分為薪酬戰(zhàn)略制定、薪酬策略選擇、薪酬計(jì)劃安排、薪酬設(shè)計(jì)和薪酬動(dòng)態(tài)管理五大步驟。本文認(rèn)為,企業(yè)應(yīng)該根據(jù)經(jīng)營戰(zhàn)略制定薪酬戰(zhàn)略,并將薪酬戰(zhàn)略細(xì)化為薪酬激勵(lì)重點(diǎn)、薪酬支付基礎(chǔ)、薪酬水平、薪酬組合和薪酬制度五個(gè)基本策略,結(jié)合企業(yè)人員計(jì)劃和薪酬財(cái)務(wù)計(jì)劃,通過薪酬設(shè)計(jì)完成企業(yè)的價(jià)值分配,并通過薪酬動(dòng)態(tài)管理進(jìn)一步完善企業(yè)的薪酬體系。在此基礎(chǔ)上,本文從企業(yè)的成本領(lǐng)先戰(zhàn)略和差異化戰(zhàn)略出發(fā),對(duì)不同經(jīng)營戰(zhàn)略導(dǎo)向下的薪酬體系進(jìn)行了對(duì)比研究。最后,對(duì)本文的研究結(jié)論進(jìn)行了實(shí)證分析
