1、摘要為了應(yīng)對(duì)激烈的外部競(jìng)爭(zhēng)和復(fù)雜的工作任務(wù),團(tuán)隊(duì)協(xié)作在組織中日趨普遍。團(tuán)隊(duì)以其柔性和應(yīng)變速度正逐漸成為員工的重要工作形式,團(tuán)隊(duì)研究成為近年來(lái)的熱點(diǎn)問(wèn)題。隨著知識(shí)越來(lái)越成為組織的戰(zhàn)略性核心資源,團(tuán)隊(duì)知識(shí)共享成為提高團(tuán)隊(duì)績(jī)效、團(tuán)隊(duì)創(chuàng)新水平及維持團(tuán)隊(duì)競(jìng)爭(zhēng)優(yōu)勢(shì)的重要手段,在學(xué)術(shù)界和實(shí)業(yè)界備受關(guān)注。隨著全球化的發(fā)展,團(tuán)隊(duì)成員身份地位、認(rèn)知框架、價(jià)值觀等方面的差異日趨明顯。價(jià)值觀異質(zhì)性作為團(tuán)隊(duì)的深層特質(zhì)異質(zhì)性,對(duì)知識(shí)共享的影響也變得越來(lái)越重要。由于研究視角的不同,學(xué)者們關(guān)于團(tuán)隊(duì)價(jià)值觀異質(zhì)性對(duì)團(tuán)隊(duì)效果的作用研究至今還未達(dá)
2、成共識(shí)。團(tuán)隊(duì)價(jià)值觀異質(zhì)性一方面可以帶來(lái)多樣化的認(rèn)知資源,提高組織創(chuàng)新能力,促進(jìn)知識(shí)共享,另一方面又可能導(dǎo)致成員之間的不協(xié)調(diào),引發(fā)沖突,不利于成員間溝通、合作與互動(dòng),降低成員對(duì)組織的滿意感和認(rèn)同感,從而降低知識(shí)共享的有效性。因此,研究團(tuán)隊(duì)成員價(jià)值觀異質(zhì)性對(duì)知識(shí)共享的影響與作用機(jī)制顯得十分必要。本研究便是在團(tuán)隊(duì)成員日趨多樣化的背景下,探討企業(yè)中團(tuán)隊(duì)價(jià)值觀異質(zhì)性與知識(shí)共享的關(guān)系,并引入沖突這一團(tuán)隊(duì)過(guò)程變量作為中介變量,試圖構(gòu)建團(tuán)隊(duì)價(jià)值觀異質(zhì)性、沖突與知識(shí)共享的綜合模型,以期為企業(yè)團(tuán)隊(duì)知識(shí)共享提供借鑒。研究結(jié)果顯示
3、:價(jià)值觀異質(zhì)性對(duì)關(guān)系沖突、任務(wù)沖突均有顯著的正向影響;關(guān)系沖突負(fù)向作用于團(tuán)隊(duì)成員間知識(shí)共享;任務(wù)沖突負(fù)向作用于團(tuán)隊(duì)成員間知識(shí)共享;價(jià)值觀異質(zhì)性對(duì)團(tuán)隊(duì)成員間知識(shí)共享存在負(fù)面影響,沖突在團(tuán)隊(duì)價(jià)值觀異質(zhì)性與團(tuán)隊(duì)成員間知識(shí)共享的關(guān)系中起到中介作用,即,團(tuán)隊(duì)成員價(jià)值觀異質(zhì)性引起沖突,沖突又對(duì)團(tuán)隊(duì)成員問(wèn)知識(shí)共享產(chǎn)生影響。本研究以企業(yè)中的團(tuán)隊(duì)為樣本得出了上述結(jié)論,對(duì)其進(jìn)行了分析與討論。并在此基礎(chǔ)上,從團(tuán)隊(duì)成員價(jià)值觀異質(zhì)性與沖突管理的角度,提出促進(jìn)團(tuán)隊(duì)成員間知識(shí)共享的一系列對(duì)策建議,以期為企業(yè)團(tuán)隊(duì)知識(shí)共享提供借鑒。關(guān)鍵詞:
